Need a system to classify my Vascular Access Nurses as novice, competent, proficient, expert

 I have recently taken over the Nurse Educator role in my department, and one of the issues my Manager and I are trying to resolve is how to "rate" our nurses as novice, competent, proficient and expert.  How does one decide how a nurse "graduates" from one level to the next.  I can clearly look at my nurses (we are a small department of about 20) and tell you who is who in terms of expertise, but I need an internal policy or guideline to go by and I am STUCK.  This is going to also help us to incorporate a Charge Nurse position.  Help!?!?

This is an interesting question. As an infusion educator for more than 30 years, I am very familiar with these levels of expertise in nursing. These same levels have also moved into other fields as well. However I have never seen a tool such as what you are looking for. I am interested in this so will post your question on a staff development listserv and see if other educators have such a tool. Lynn

Several educators have

Several educators have responded so far but not with what you are looking for. As I said, these levels comes from the work by Pat Benner and I have never seen a tool that you want. Benner's work is a framework for how nurses progress. Once one moves to a different specialty they start over again for that area of practice. The tools I have received so far focus on critical thinking and performance evaluations but not a way to rank their current level or to document movement from one to the other. I truly don't think Dr. Benner intended her work to be a finite method for evaluating nurses. It is a framework for general movement through one's professional career. Lynn

Others suggested models found in this article, but I do not know this article, so can't say if it would be helpful:

Development of Educator Competencies and the Professional Review Process- Journal for Nurses in Staff Development vol. 18, number 2, 92-102.  The author is Sue Johnson, MPA, RN, CAN

And the final suggestion would be to do a literature search of Dr. Patricia Benner, the creator of the novice to expert concepts to see if she has published anything helpful.

Orientation plan/classification of level of expertise

Hello, My colleague and I, both vascular access nurses, developed an orientation plan based on Patricia Benner's learning theory, Novice to Expert. We wanted an orientation based on this theory, rather than just a skills checklist. We have used it to train 4 nurses who had no experience placing PICCs and they were up and running in about two months, which had never been done. One of these nurses left our department, one already has his CRNI after working with us for a year, I believe, when he obtained it. The other two just started this year.
